German and French Fascism between 1870 and 1939 Essay

German and French Fascism between 1870 and 1939 - Essay Example German and French Fascism between 1870 and 1939 Social unrest between the opposed classes increase and terminates a social revolution. Marx despised ethical dissertation and constantly opposed moralistic involvements in the political and social issues. Marxism proclaimed that Communists did not preach morality at all. Marx did not show any interest in discussions on how people ought to act in a morally defensible way. He argued that capitalism had destroyed morality and turned it into a real lie. Attempts to develop socialistic ideas on moral precepts were considered as being distractions from the significance of confronting the fundamental causes of social misery in the course of material production. Marx opposed the commodification of labor and held that it rendered the worker economical and political powerless. Marxism on the other hand is based on a philosophical viewpoint called dialectical materialism. This precept holds that the history of humans is the story of class warfare. The society in this case is seen to struggle through different development stages. At each stage of development, the proletariat gains some more freedom that brings them closer to their goal of proletarian revolution. According to the maxims, there is no principle that supports the history of the materialistic, there is no God.The believe that religion is false is hereby considered to be a bourgeoisie tool which attempts to prevent the communist revolution. In the German revolution, the ruling class opposed the precepts of maxims. The struggle of the people to move to a state of freedom is considered to have been a real struggle. However, Marx still pushed on with his ideologies for the establishment of a revolutionized community. Trotsky who addressed the Germany communist Party to stop Fascism seconds the analys is. His aim was that they break not the Comintern itself but the Comintern policy5. Germany revolution ends, due in large part to some democratic parties6. Some of the parties during this revolution belonged to the old second international. Prior to the war, the social democratic party had never held power but only remained in the opposition and therefore supported the war. The statement executes Karl Rosa Luxemburg. In January 1923, the French administrations send troops to occupy the Ruhr. Unrests soar while the working class takeoffs massive strikes and wiping out the savings of the middle class. Some parties labeled themselves ‘Marxist’ while forty-five percent of the total voters supported them. Some ultra-rights movements grew and emphasized on the Marxism ideology of unity of the international working class. Hitler was very hostile to this ideology of Marxism due to its emphasis on the unity of the global working class instead of on racial solidarity7. The plan t o defend Belgium was aimed at making a stand at a line of forts between the league and the Antwerp cities. The British armies found them under attack on May 13 since they had been unaware that the Germany paratrooper units had already captured their forts. The offensive of Germany to the south unexpectedly emerged from Ardennes forests at the second time. During the following few days, the main allied armies were trapped between the German forces and were therefore unable to protect either Paris or stop the Germans from entering to the English channel8. The German troops to the south went on between the

Does it matter whether or not firms pay dividends Why Essay - 1

Does it matter whether or not firms pay dividends Why - Essay Example Therefore, managers should make dividend payouts very consciously regarding the increase of dividend payouts. If they make any wrong decision regarding revised dividend payout, then they have to cancel the increase in dividend in a special announcement to the shareholders. This is substantial impact of change in dividend payout in stock price of companies as well as perceived value and goodwill of a firm. This is one of the most important and debated topic of behavioural finance. Dividend payout also signals the confidence of the companies, which directly affect the stock price. But the main fact that needs to be analysed is that whether dividend payment matters to the companies or not. This topic receives ample of arguments from investors, financial analysts etc. Three different types of views have been found over the argument on this topic. People, who are on the right site of this argument, claim that higher dividend payout generally makes the shareholders and investors better off . At the same time the people who are on the left side on this argument, believe that higher dividend payout may reduce the firm value in future. The people in the middle of the road of this argument say that change in dividend policy does not affect the firm’s value (Brealey, Myers and Allen, 2011, p.35). Irrelevance of dividend policy This topic of whether dividend payment matters the firms had sparked much debate by the financial analysts and the investors. Some individual investors argued that there is no positive or negative relationship between dividend payment and firm’s value. One of the most important theories related to this financial argument was Miller and Modigliani theory which is referred as MM theory of dividend signalling. These two researchers had published their... According to the MM hypothesis, market value of a company determines the market value of assets that the company has and cash flow of the company. Therefore, if total payout increases then shareholders have to fill up gap and generally it can be made up by issuing new shares. However, if the company wants to unchanged the dividend payout then dividend payout will decrease as no of issued share increases. Therefore, the shareholders can repurchase shares to get the same money back as dividend. In this way, it can be said that increasing dividend payment may reduce shareholders’ gain. Before the publication of MM theories, people who are in the right side of this argument believed that higher dividend leads to increase in firm value as well as shareholders’ payoffs. These people prefer to invest only those companies that pay higher dividend because they think there are some natural calamities in the stocks of higher dividend payouts. Shareholders are more cautious in thei r investments and they generally prefer profitable as well as safe investment in terms of the large multinational companies.

Compare and Contrast 1984-Brave New World Essay Example for Free

Compare and Contrast 1984-Brave New World Essay â€Å" Do you see, then, what kind of world we are creating? † (Orwell, 1950 p. 267)George Orwell, author of 1984 released in 1950, present the idea of a society that proves to be a dystopia as it is completely based on fear and rarely does one see happiness while in the other hand, Aldous Huxley’s Brave New World presents the idea of a functional utopia were feelings are destroyed and no one is unhappy because they don’t know happiness but all this could change by the hands of one outcast. These two societies ruled in different ways-one through fear and the other through psychological and physical manipulation- present successful ways to maintain order and power, although they differ greatly and outcasts have different aims and uses. In a society where fear is predominant, physical and mental capacities reach a stagnant state as the will to survive and loyalty become predominant. In a different society where men are created to the liking of their rulers and are controlled with drugs instead of fear, the meaning of a utopia can disappear but yet subjects will think everything is perfect. Finally a sense of false equality, manipulation, and fear allow total and utter control. In societies like the ones depicted in these two books, nothing is perfect and nothing is true. Members of these communities cannot know what is true because this will make them become dangerous to their leaders. The use of fear in 1984 and the idea of Big Brother facilite control as the idea of constant surveillance and Thought Police puts everything a member of this society does to the test and when they make a false move, they know they are done for. The scene where Winston talks about two plus two not being for or if Gravity is a force that works really depicts the kind of fear installed by the party. â€Å"The heresy of heresies was common sense. And what was terrifying was not only that they would kill you for thinking otherwise, but that they might be right. For, after all, how do we know that two and two make four? Or that the force of gravity works? † (Orwell, 1950 p. 80). As explained by the quote, doubting whatever the party said could end up in negative ramifications. It is incredible how people can adjust to these changes. Things that seem so simple be questioned and believed, which is even worse. The mutability of the party’s adherents is astonishing as they change whenever the part needs them to follow the most ridiculous ideas as if they were normal and all of this is achieved through fear. Winston also mentions the fact that your mind can fail you. â€Å"The most deadly danger of all was talking in your sleep. There was no way of guarding against that, so far as he could see. † (Orwell, 1950 p. 64). Even thinking erroneously about the parties flaws and going against their ideas can be lethal as sleep talking cannot be controlled and can always be heard. The third example of fear and its installment in Winston’s mind is when he receives the letter from Julia. â€Å"One, much the more likely, was that the girl was an agent of the Thought Police (†¦) the thing that was written on the paper might be a threat, a summon, an order to commit suicide, a trap of some description. (Orwell, 1950 p. 106). This displays how fear can make something normal seem completely hazardous and how reliance on others can be purged as you do not know what to expect from anyone. Even though people may be unhappy, this demonstrates to be successful as no one goes against the status quo. In contrast to 1984, Brave New World doesn’t need fear since if they want change, they create new beings to change or just bring out soma but still, control is maintained. Physical and psychological manipulation gives a sense of order even though it is non-existent, and drug use maintains a false control that seems alright to everyone inside that sphere however, when someone notices this false control, he will become a problem. In Huxley’s Brave New World, which is supposed to be a Utopia, equality is not present and this is what a utopia is supposed to be about. Within the social classes, the top ones still think of the lower ones as useless and basically inferior. Lenina demonstrates this through the following quote. â€Å"What a hideous colour khaki is,† remarked Lenina, voicing the hypnopaedic prejudices of her caste. † (Huxley, 1946, p. 42). This quote demonstrates that even messages coming from the government promote separatist ideas and at the same time they promote equality. Drug use and psychological manipulation allows this to maintain epsilons happy with how they are, also maintaining absolute control over society. Hypnopaedia as seen before, doesn’t always promote the values of a Utopia as it should. Another hypnopaedic message demonstrating this is â€Å"Every one works for everyone else. We can’t do without any one. Even Epsilons are useful. We couldn’t do without Epsilons. Every one works for everyone else. We can’t do without anyone. † (Huxley, 1946, p. 50). The use of Soma is a very important factor as it is a way of escaping the reality of a supposed utopia that in reality is everything but a utopia. â€Å"Why you don’t take soma when you have these dreadful ideas of yours. You’d forget all about them. And instead of feeling miserable, you’d be jolly. So jolly,† she repeated and smiled (†¦)† (Huxley, 1946, p. 62). It is very important to realize how this method of control still proves to be successful and allows organization for the government to preserve. Whether it’s installing fear, secret organizations, and complete surveillance or actually creating subjects, it is evident that both methods are thriving as they sustain order and undemanding management of society. Winston, who was the soul and heart of change in 1984 , ended up failing and the idea, person, or whatever Big Brother is, who he hated the most actually ended up taking over him and it is mentioned in the novel. He won the victory over himself. He loved Big Brother. † (Orwell, 1950 p. 268) The only man who was capable of causing change and denouncing the artificiality his government was based on. Fear has now proved to be a functioning method of control. In comparison to Brave New World, the outsider and only man capable of making others realize the lie they lived in ended up killing himself. â€Å"Slowly, very slowly, like two unhurried compass needles, the feet turned towards the right; north, north-east, east, south-east, south, south-south- west; then paused, and, after a few seconds, turned as unhurriedly back towards the left. South-south-west, south, south-east, east.. † (Huxley, 1946 p. 176) This also verifies the effectiveness of this method and according to this, both men failed to change the status quo. By the end of both novels, no change was made and both fear and manipulation proved to be effective ways of maintaining control. As the predominance of both fear and manipulation grow, methods of changing society and its governance method become scarce and even those who go to extremes find themselves with unfeasible situations where physical and mental capacity will be pushed to new limits but yet, not enough to revolutionize their societies. This is mainly due to most of those who have been subjected and accepted the reality in which they live in, which is what both Winston and John go through but their ways to accept it, were vastly different. Even though there are some with strong minds and others who have not been toyed with, it will never be enough to fight fear nor manipulation of the human being.

Function Of The Lymphatic System

Function Of The Lymphatic System The key function of the lymphatic system is to bring together and transport tissue fluids from the intercellular spaces that does gas exchange, water transport and also for ion movement into all the tissues of our body and then back to the veins into the blood system. It does an important role by returning plasma proteins to the bloodstream, and then digests the fats that are absorbed and then it transported from the villi into the small intestine then to the bloodstream thru the lacteals and lymph vessels. The new ones of lymphocytes are being factory-made in the lymph nodes antibodies and anti-assist that the body builds up an effective immunity to infectious diseases. The lymph node does an important role to protect mechanism of the body and it filters out micro-organisms such as, bacteria and foreign substances e.g. toxins. As it transports giant molecular compounds e.g. hormones and enzymes from their manufactured sites into to the bloodstream. The lymph nodes are small and they are bean-shaped like kidney It work as filter of the lymphatic fluid and as the lymph passes through the lymph nodes, pathogens present in the lymph activates lymphocytes and macrophages to destroy the microbes. Lymphatic vessels take place through the body beside arteries in the veins or viscera also in the subcutaneous tissue. They absent from the central nervous system to bone marrow, teeth, and avascular tissues. A lymph vessel transports the fluid it is called lymph, the lymph contains white blood cell that transports in and out of the bloodstream as its needed. If the body is attacked by a foreign substance, its often transported from the bloodstream into the lymphatic system for removal. The lymph vessels has not have central pump however, lymph needs to be transported by the peristaltic contractions of the vessels themselves. Lymphatic ducts are a main lymph vessel that gathers lymph draining from the right upper our body and head. The lymphatic duct is quarter-inch in diameter and about two inches long; it discharges into the right subclavian vein, delivering lymph into to the bloodstream. The thymus is an organ in the body controls the immune processes, the thymus procedure is a type of white blood cell that is known as a T-lymphocyte by this it means that they help our cells to recognise and destroy invading viruses, bacteria, abnormal cell growth e.g. cancer, and foreign tissues. Thymus gland helps to protect the heart along with the pericardium, as it produces hormones that stimulate the manufacture of certain infection fighting cells. In the children it helps immunity by producing white blood cell including T-cells. It atrophies as the child gets older therefore, person grows its roles becomes less so that the adults doesnt tend to have one as the bones and spleen take over those jobs. The spleens function is connected to the immune system or with the blood supply. The spleen get rid of the old red blood cells that is call erythrocytes from the blood supply and also removes stores and then produces white blood cell called lymphocytes. The lymphocyte produces antibodies and assists in removing microorganisms and bacteria from the blood supply. Task 2(M5) The lymphatic system maintenance the immune system in removing and destroying waste remains, toxins, dead blood cells, pathogens, and cancer cells. The lymphatic system absorbs fats and vitamins from the digestive system then delivers the nutrients to the cells where it uses it cells, also the lymphatic system get rid of excess fluid and also waste products from the interstitial spaces among the cells. The main maintain is the fluid and balance protein in the body, the lymphatic system performances as a minor circulatory system and plays a key role in continuing homeostasis good healthily. The Lymph is the fluid that is carried by the lymphatic system. It initiates as blood plasma the liquid component of the blood, after when it has been lost from the circulatory system due to hydrostatic pressure. Then the plasma leaks out of the blood vessel and into the surrounding tissues. Then it enters the lymphatic system once when its within the lymphatic system, the lymph has alike work to the original interstitial fluid, and the extracellular fluid that surrounds cells. The large gap between the cells is designed, which allows fluid, interstitial proteins and other e.g. bacteria to flow into the lymph capillary. The lymph has one way system that travels between the cells of the body, from the interstitial spaces to the subclavian veins just next of the neck. As the lymphatic system doesnt have no central pump like heart to pump it, its movement depends with the muscles and joint pumps. As it moves upper body towards the neck the lymph passes slowly through the lymph node that filters, it to remove debris and pathogens the neck lymph flows into the subclavian veins on whichever side of the neck. The fluid vertebral into the venous circulation of the circulatory system from the tissues in order to stop dehydration fights against the infections and recycle plasma protein. The blood carries nutrients, oxygen, and hormones for the cells. The 10% remaining of the fluid that stays in the tissues as its known as lymph. The 90% of this fluid then returns to the venous circulation through the venues and continues as venous blood. The (MALT) mucosa associated lymphoid tissue is immune responses to specific antigens come across alongside all mucosal surfaces, MALT inductive immune tissues where antigen sample occurs. The larger group function is like lymph nodes smaller, spreads MALT are mostly T lymphocytes also it has B cells and plasma cells. The IgA in the intestines and respiratory tract is to protect against pathogens that may access to underlay tissues. lymphatic-system Task 3 (D3) Infection of the Lymphatic System Lymphedema: One of the disorders which occurs due builds-up of lymphatic fluid in the interstitial tissue. The affects is swelling in the arm, legs and in other part of the body. The harshness of this disorder varies an abnormal virus which is painful, disfiguring and cellulite infections deep in skin. If this doesnt get treated, the skin eventually becomes fibrotic thickening of the skin and subcutaneous tissues losing normal structure, functionality and movement. There are two types: Primary Lymphedema: Is genetic condition that occurs due to impaired or missing lymphatic vessels, which can affect from one to several as four limbs at other part of the body this may carry an internal organ which could be exhibited at birth, develops onset of puberty or happens in adulthood without any apparent causes. Secondary Lymphedema: is basically developed regional lymphatic insufficiency which occurs due to infection, any operation or suffocating that disrupts the lymphatic vessels or even loss lymph nodes. http://i3.squidoocdn.com/resize/squidoo_images/-1/lens8897831_1262976791exercise_for_lymphedema.ghttps://www.vascularweb.org/vascularhealth/PublishingImages/NorthPoint%20Images/Lymphedema_01_Base_225.jpg There are a few abnormal count of the patients blood: His Red Blood (Platelet count) is in the normal range, but its very low His white blood cell count is higher than the normal average range, its 15.0 when its meant to be between 4.0 -6.0 His Basophilis and Eosinophils both are very low His Lymphocytes is too high, its over the normal range His Monocytes is in the average but its high The underlying mechanisms that could have produced this abnormal blood count in a patient with Lymphoma, is because Lymphoma is a cancer that attacks the white blood cell by that the patients blood count to have Lymphoma. Patients with lymphoma produce abnormal lymphocytes, which they are white blood cell. Lymphocytes are mostly found in the lymphoid tissues and lymph nodes, which that make the lymphatic system. this is where lymphoma occurs

Oscar Romero :: essays research papers

Oscar Romero was at first a quiet, ordinary priest in the democratic country of El Salvador. But things change once newly appointed Arch-Bishop. Romero quickly finds out the way the country is run by the military. The poor people of Salvador are missing and being executed by the military. Romero tries to stop these events through the power of the Church. Raul Julia plays Oscar Romero the soft spoken priest turned Arch-Bishop. His character goes through a metamorphoses from beginning to end that eventually gets him killed. The one moment in time that really changes the way he acts is the death of Father Grande. Fr. Grande was a preacher to the poor or anyone who wanted to listen to the Word of the Lord. By the killing and torturing of people Romero gets very angry and says STOP! In one scene while in prison listening to a priest get tortured, he doesn’t understand why one human being would do this to another. We are all human and why should their life be taken away if they have done nothing. The Church in this movie are people very strong in their faith and stand up for what they believe in. For example, When the people of one city walk right into a church that has been taken over by the military. This shows their willingness to die for God. Other acts show the people of El Salvador courage and deep faith. I thought that this was a very good movie. The strong imagery and sadness that these events really occur in El Salvador and other countries like it. The words of Romero were inspiring, the way he presented himself after every bad act by the military he just turned the

funeral games of Patroclus(iliad) from a different perspective :: essays research papers

The Funeral Games of Patroclus Narrated by Meriones   Ã‚  Ã‚  Ã‚  Ã‚  Hey, I’m Meriones, the son of Molus and the comrade and squire of Idomeneus. Today I found that some â€Å"great warrior† was killed. His name was Patroclus or something. Everyone was acting ridiculous in my opinion. First Achilles called everyone outside so we could drive our chariots around his body. Wow, what a great way to show we care for someone†¦not. While I was driving my chariot everyone around me was weeping and mourning for the loss of Patroclus. To tell you the truth I’ve never heard of Patroclus doing anything special for the Achean army. I think that Zeus probably commanded Achilles to make a big deal out of this death. Otherwise we probably would have just thrown him on some wood and burned him or the easier funeral, throw him in the ocean. Meanwhile Hector, the leader of the Trojan army, was dead and we had the body. Achilles went on a mad streak and dragged the body and threw him out for the dogs. Well that really gives a good reputation for the Acheans. Achilles announced that he is also going to slay twelve noble Trojan men and cattle while they burn Patroclus’ body.   Ã‚  Ã‚  Ã‚  Ã‚  Later Achilles started getting ready for the funeral. He asked me to go out and find an ox that was worthy enough to get slayed with Patroclus. In that case, I decided that the only thing worthy ebough for him would be a pig. So, jokingly I brought the pig back to Achilles. He shockingly but sternly replied, â€Å" You, Meriones, are a poor disgrace for a soldier, and have never deserved and honor in anything you’ve done. I don’t think you have ever even won anything in your life! Ha! I am ashamed of you especially to dishonor such a great man like Patroclus. Now, go away we do not need your help.† After he said that I got very angry. I had to think of a away to get him back.   Ã‚  Ã‚  Ã‚  Ã‚  Later Achilles called us out and told us that Patroclus had come to him in a vision told him to hurry up and bury him so he could enter the gates of Hades. When Achilles said that I couldn’t help but laugh because that right there proves that Achilles is the one with the problem, not me. It seems that just because I’m not as serious as the rest of the army and that I like to have fun, he won’t respect me for who I am.

Infosys Case Analysis Essay

? Case analysis – infosys document structure We have approached the case by first analyzing the identified issues, and then associate root causes to those issues. Further to it we have used two frameworks, â€Å"Web of Change† and â€Å"Hewitt Best Employer Characteristics†, to theoretically assess the weaknesses in Infosys Human Resource and Change Management policies. These frameworks can be used by organizations to better plan their change management and human resource management initiatives. We have used â€Å"Hewitt’s Best Employer Survey†, to identify the key initiatives which Infosys should undertake to enable it to reach its target of â€Å"Best Employer† by 2011. Further to it we believe that â€Å"Best Employer† and â€Å"Best Performer† are complementary goals, and it’s difficult to achieve one without the other, and hence we have identified the key initiatives which can help Infosys to achieve â€Å"Best Performer† target without compromising on its â€Å"Best Employer† objective. about infosys Infosys is the second largest Indian IT software services company. Infosys has reached pinnacles of success in short span of 20 years, through innovative business strategies and human resource practices. Currently it is facing challenges around balancing between business growth and employee satisfaction. About its business Model Infosys delivers IT services to its clients globally in a model called GDM (Global Delivery Model). The main characteristic of this model is that it decouples client location and project execution. Project is executed in locations which provide best combination of cost and talent. Project teams are spread across client site and offshore development centers in countries like India, China, and Mexico etc which provide rich availability of talent at competitive cost. Usually teams at client site document requirements and manage client relationship and offshore team manages delivery. This is a human resource intensive industry and the challenge is exacerbated by the fact that most of the resources are highly skilled professionals (engineers, MBAs, computer scientists etc). Being an industry where human resource is your only asset and your only competitive advantage, managing, ssues and Root Cause analysis In this section we’ll analyze the issues identified in the case and will attempt to identify root causes which led to employee dissatisfaction. After our analysis we believe that issues mentioned in the case is symptomatic of gaps in general principles of leadership, change management and HRM. Policies are not written in blood and stone, and they change ov er the lifetime of organizations. What should not change are basic organizations principles around human resource management. Our assessment is that policy changes in Infosys were reflective of external environment and business imperatives. However, diverging from the basic principles of Change management, leadership, communication and employee development in implementing new policies is what led to its fall in Best Employer ratings. â€Å"Stock Options started lacking luster to the new employees and created equity imbalance among employees† Stakeholders involved New Employees Discontentment Impact Inequity of income/wealth effect in the company which created tension between employees. New employees who had seen Infosys from outside as an organization committed to fairness, equity, and employee wealth creation got disenchanted. Root Cause Failure to Manage Expectations This issue primarily arose because of incorrect expectation setting of new employees. Infosys kept on using stock options and the millionaires’ stories as branding activity, even when stock options were no more an incentive to new recruits. Company should have made it very clear about its new compensation philosophy when it discontinued ESOPS. 1. Managing scale and attrition risk Stakeholders involved Employees Managers Discontentment Impact Infosys was growing at a speed where it was doubling its organizational strength every 1-2 years. However organization was plagued by high attrition rate. Employees felt lack of motivation, due to repetitive process tasks, which the business model demanded. Due to high growth, a lot of employees moved up the managerial ladder, but lacked proper training and orientation and hence couldn’t connect to employees Root Cause Lack of Employee fulfillment ( from the job ) Detached Lleaderships To stress on the need for the above two, we’ll give two examples from Indian public sector. Indian Railways Indian railways has recently transformed itself into a highly profitable organization, and according to the officer on special with Railways, single most critical factor which contributed to this success is involvement and commitment of employees of railways despite having a poor compensation structure. Employees of Indian railways take great pride in their work, since they believe they are contributing to the running of the country’s biggest infrastructure and are responsible for transporting of 2 crore customers every days. This association with organizational goal and pride in your organization is what makes an organization for perpetuity. Due to changing business needs, Iinfosys couldn’t connect to its employees in motivating them. Indian Army A unit commander in the army is able to inspire its soldiers to give up their life, compensation etc notwithstanding. The only reasons soldiers are so committed, is their immediate leader. It depends on the unit commander’s ability to connect to his soldiers, motivate them and show a genuine concern for their wellbeing, is what motivates the soldiers to do the unthinkable for their leader. According to research in human resources field, people leave managers and not companies. The leadership skills of managers are the greatest source of employee fulfillment at work. Lack of engagement and commitment of managers towards their subordinates, was probably the single biggest reason for high attrition rate at Infosys. 2. Strong formalization and process orientation, which came as part of growth, took away bandwidth to innovate from employees. Stakeholders involved Employees Discontentment Impact Employees who were used to getting the thrill and satisfaction from using their skill on technical challenges were feeling cocooned because of new process driven and re-use methodology. Similar impact was observed in people policy issues. All personal policies were getting more and more formalized. Root Cause Lack of employee Motivation Resistance to change One of the basic principles of organization design is that you don’t use strong formalization from highly skilled agents (employees). Formalization is for low skilled repeatable tasks. Infosys should have come up with business models aimed at high end, value added services much earlier. This would have kept its inherent talent not only motivated but better utilized for higher margins. In 1990s moving away from body shopping to GDM provide this opportunity, but in early to middle 2000s, Iinfosys couldn’t reinvent itself. Formalization in organizational policies when it grows out from entrepreneurial stage is inevitable. It’s actually needed to ensure consistent implementation of policies and create a sense of equity and fairness among employee. Dissatisfaction on this front could be attributed to resistance to change, and hence effective change management principles should be employed for disruptive changes. 3. Introduction of variable pay Stakeholders involved Employees Senior Management HR Department Discontentment Impact Variable pay was received with a lot of skepticism by the employees, fearing that it was introduced to reduce their compensation Root Cause/s Change Management Failure Lack of Leadership engagement Communication Failure This was probably one of the most disruptive changes introduced by Infosys. The amount of skepticism and distrust displayed by employees was a first in Infosys. Immediate reaction of employees was that this policy has been introduced to cut employee costs to satisfy shareholders demand for higher and higher profitability. The fact that a vast majority of senior management were shareholders in the company added to employee distrust. There was no clarity among employees how this policy will pan out. A lot of employees were not comfortable in linking their performance to factors outside their control (market conditions, decision taken by management etc). Also since the amount of variable component was high (more than 50% for project managers and above), employees could not understand how much their monthly take home were. This is a classic case of failure in change management and involvement of leadership at every level. Infosys data on variable payout shows that most of the time company has delivered 100% payout and even higher percentage to high performers. So employee skepticism bore from lack of clarity and communication on this policy. Lack of clarity, communication and involvement of employees was to such an extent that even middle management was taken by surprise by this policy. Many managers, who couldn’t appreciate the policy implementation, were reluctant in communicating the changes to the employees. For an employee first point of contact for clarification is his/her immediate line manager, hence it’s important to fully equip leadership at every level with information. To understand the role what leadership plays in motivating, retaining employees, we should look at armed forces. Unit commanders are able to motivate their employees to give their life, despite the fact that compensation package of soldiers is one of the lowest. This commitment in subordinates comes because of total commitment of their leader in engaging with them and motivating with them. Immediate line managers are the biggest reason employees leave an organization and are also the main reason employees go beyond their capabilities to outperform. 4. Retaining Organizational Culture with fast track growth Stakeholders involved HR Department Employees Discontentment Impact Due to business growth imperatives, and its business model, Infosys was doubling its employee strength every 1-2 years. To accommodate this type of growth, it had to lower its hiring standards and quality and culture was a victim of this. Root Cause/s Lack of Employee on boarding ( orientation) planning This issue had an impact on multiple facets. It led to a feeling disenchantment in existing employees, as they felt their brand equity in the market was getting diluted. New employees, who were not able to appreciate infosys inherent culture, didn’t felt comfortable and had a feeling that the organization is biased toward old employees. Root cause of this issue was that although organization had changed its selection criteria, it didn’t change its employee orientation strategy, or training methodology. Infosys should have changed its orientation program to be more customized offering for similar group of employees and using existing employees as mentor to help develop organizational culture and values in new employees. Similarly if you are hiring for quantity and not quality, it should have modified its training plan to be more exhaustive. 5. Broad Banding and promotions Stakeholders involved Employees Discontentment Impact Lack of faith in the organization Chaos and confusion in employees minds Root Cause/s Change Management Communication Leadership This policy again created a lot of employee discomfort since they didn’t knew the details of change. It’s again a classic change management failure. Although the policy was designed to bring more clarity in role structure and bring equity amongst similar roles, across the organization, poor communications created fear and scientism in minds of people. We can observe from the reinvention of Indian Railways, one of the reasons organization could progress on the growth trajectory, was employee commitment to the cause of Indian Railways, despite of low compensation. Employees felt proud to be part of the world’s biggest railways and were motivated to excel. Some of the senior managers lacked clarity about policies, hence they were apprehensive of clarifying the policy. This shows a major organizational failure in terms of change management and engagement of leadership with people. Similarly as discussed above, since employee appraisal parameters were not clearly defined, an employee could not appreciate how his/her appraisal going to impact promotions? Web Of Change – Change Management Framework To do substantiate our above understanding of issues at Iinfosys, we used â€Å"Web of Change†, a change management framework to understand the change management issues at Infosys. â€Å"Web of change: is the framework proposed by Stephen Thomas. This model defines 8 change elements as shown below and the web of change helps us to see how the values of each element changed during the Organization Change process in Infosys. The baseline score is the value of the Change elements in Infosys during the glory years of 1990’s and the re-assessment scores the value of the same change elements in the 2000’s when Infosys was going through the â€Å"Growth pangs†.
